Perceived Stress Tops the List of Psychological Drivers of Burnout in Healthcare Workers

Healthcare workers' burnout is shaped by many psychological forces, but a new cross-sectional study has quantified exactly how much weight each one carries. Researchers surveyed 417 healthcare workers across three hospitals and applied a statistical technique called dominance analysis to rank the relative importance of five psychological variables in predicting occupational burnout. The results, published in BMC Health Services Research, point to perceived stress and work-family conflict as the dominant contributors, offering a quantitative basis for designing more precisely targeted organizational interventions.

This approach allowed the team to compare the explanatory power of psychological demands, such as stress and conflict, against psychological resources, such as resilience and social support, on a common scale of relative importance. The findings were striking in their hierarchy. Among psychological demands, perceived stress accounted for 38.12 percent of the relative explanatory contribution to burnout, the largest single share in the analysis.

Work-family conflict followed at 23.73 percent, while psychological distress contributed 14.80 percent. Together, these three demand-side factors dominated the predictive picture of burnout among the surveyed workers. Psychological resources, though smaller in their contributions, still played measurable roles.

Resilience accounted for 15.95 percent of the relative importance, exceeding the contribution of psychological distress, while social support accounted for 7.40 percent. The authors conclude that burnout prevention strategies for healthcare workers may benefit from prioritizing the reduction of perceived stress and work-family conflict, while also considering resilience and social support as relevant psychological resources. Because the study is cross-sectional, it captures associations at a single point in time across a limited sample of three hospitals, and the researchers frame the results as a quantitative foundation for formulating interventions rather than proof of causal effects.
